How Nestlé and Hirevue are transforming early careers TA with AI and skills-based hiring
The future of talent acquisition is already here, and it’s powered by innovative strategies that prioritize skills, potential, and fairness.
During our recent webinar, From AI Applications to Future Leaders: How Nestlé Uses Skills-Validated Hiring to Reveal True Ability, industry leaders Christie Brodbeck, VP of Customer Science at Hirevue, Kelly Carpenter, VP of Brand and Customer Marketing at Hirevue, and Renu Delaney, Head of Talent Acquisition for Nestlé Middle East and North Africa (MENA), shared cutting-edge insights into how AI is reshaping hiring processes and why the shift to skills-based hiring is vital for organizations.
Their discussion resonated deeply, offering actionable strategies for hiring professionals to drive change in their own recruitment practices. Here’s what you need to know to make the most out of the key ideas shared during the session.

The key hiring challenge: Overcoming flaws in traditional recruitment
In her opening remarks, Carpenter set the stage by explaining how traditional hiring signals, like resumes and CVs, have become increasingly unreliable.
“Candidates have more tools than ever to optimize their resumes and applications, which make traditional hiring signals like resumes and CVs less reliable than they used to be,” she highlighted.
This fundamental flaw underscores a critical hiring challenge: differentiating genuine skills and ability from polished applications, particularly amidst skyrocketing application volumes.
Brodbeck echoed this sentiment, labeling resumes as “pretty much the worst predictor of performance you can use.”
Resumes are inherently biased, providing only surface-level information—job titles, degrees, past companies—but failing to meaningfully assess a candidate’s potential or aptitude.
She warned that “AI isn’t going to solve weak signals; it’s going to amplify them.”
With resumes becoming even more “synthetic” thanks to AI writing tools, hiring teams must adopt more authentic and rigorous assessment methods to maintain fairness and objectivity.
Skills-based hiring revolution at Nestlé
Nestlé MENA provides a powerful case study of how organizations can adapt to this new hiring era. Delaney unveiled the structure and philosophy behind Nestlé’s innovative NEST Talent Program—a 24-month flagship graduate initiative designed for recent university graduates.
The program prioritizes real-world professional development, mentoring, and meaningful accountability, while leveraging tools like Hirevue’s AI-powered assessments to screen candidates based on validated skills rather than CVs.
Key results from the program’s first cohort included a remarkable 90% conversion rate of trainees into full-time roles and a pipeline of future leaders spanning functions like marketing, sales, engineering, finance, and more.
Delaney emphasized the diversity of the talent pool, noting that the cohort achieved 65% female representation—a deliberate strategy to improve gender parity in fields like production and automation engineering.
How AI Is enhancing fairness, efficiency, and scalability
Nestlé has also embraced AI-driven assessments and process automation to modernize recruitment.
Delaney described their new approach saying, “The recruitment funnel is anchored in objective skill-based assessments rather than just the CV.”
Hirevue’s game-based and video assessments automatically score and tier candidates based on their abilities and behaviors that predict success. This structured setup reduced human bias and improved consistency across massive candidate pools.
For example, Delaney shared that one production role in Egypt had over 1,000 applicants, and all candidates went through Hirevue Assessments to focus on key predictors rather than CV polish.
She stated, “No candidate progresses unless they’re scored on it, which keeps evaluation quite consistent and fair.”
AI tools are delivering powerful results for recruiters, too. Brodbeck explained how AI efficiency empowers recruiters, enabling them to focus on high-value activities like stakeholder management and candidate engagement instead of clerical tasks.
Initially, recruiters expressed caution—Is this replacing me?—but once they experienced benefits like automatic scheduling, AI-assisted note-taking, and reduced screening workloads, skepticism turned into demand.
Importantly, both speakers emphasized that AI is not a decision-maker but a support tool.
As Delaney succinctly put it, “Our AI committee ensures that any AI tool used doesn’t give you a decision regarding another human—it provides an overview but never makes the final hiring call.”
Transparency and accountability remain core tenants of AI’s integration.
The human element in skills-based hiring
As hiring practices evolve, transparency and authentic connection remain vital to reducing skepticism, especially for candidates unfamiliar with AI-led processes.
The panel recommended clear communication about how AI is used—not as a substitute for human judgment but as an efficiency booster—and ensuring candidates always receive feedback they can understand.
Brodbeck noted, “Candidate experience is hugely important. It’s a reflection of the brand. We owe that to them.”
Delaney emphasized, “We hire for skills, select for potential, and build for the future.”
This mantra speaks to the combination of automation, innovative tools, and human-centered values driving their success.
Conclusion
Nestlé MENA’s transformation of its hiring processes provides invaluable lessons: how focusing on skills, structuring assessment tools, embracing AI responsibly, and prioritizing diversity can build stronger pipelines and future-ready talent.
As Delaney powerfully stated, “For me, a skills-first strategy isn’t nice-to-have anymore—it’s the need of the hour.”
Whether your organization is just beginning to explore AI-powered tools or already implementing skills-based hiring, the webinar emphasized this critical takeaway: success starts with thoughtful foundations.
Define what “good” looks like, structure your assessments around validated criteria, and use technology to amplify fairness and efficiency—not as a replacement for judgment.
